HUMAN TALENT MANAGEMENT IN DENTAL CLINICS IN CUENCA: A QUALITATIVE APPROACH TO MOTIVATION, PRODUCTIVITY AND WORK CLIMATE

Abstract

This qualitative study examines human talent management in dental clinics in Cuenca, Ecuador, focusing on work motivation, productivity, and organizational climate. Using methodological triangulation, the research uncovers a contrast between high intrinsic motivation and significant structural deficiencies. Key findings highlight professional satisfaction, workload distribution issues, and a collaborative climate. Grounded in Maslow and Herzberg’s theories, the study suggests that psychosocial factors help compensate for institutional gaps. A three-pillar intervention model is proposed: comprehensive recognition systems, process optimization, and transformational leadership. This approach aims to improve both staff well-being and care quality, linking human resource management with health outcomes.
